Research Project Background and Outline
Research and experience show that there are so many factors affecting the success of leaders’ integration, that you cannot assume that the task has been accomplished when you have hired the right person.
RHR International has carried out a research project at the international level about this topic, and findings are really amazing: the 40% of executives in new positions fail within 18 months.
The impact is relevant, with fees for executive searches averaging 30% of the first years total compensation.
The problem has been deeply studied in USA and Canada, and RHR has made a valuable contribution to the understanding of executive transition. Many factors have been demonstrated to be crucial for integration, as role clarity, peers relationship, culture fit, ability to develop new leadership behaviours through learning. Moreover, the research has showed on 2002 that integration does not happen in a short term horizon (90 or 120 days) as many are stating. Integration takes between 12-18 months and is a process which has to be supported at various levels with different strategies.
Objectives of the Italian Research
Decathlon Consulting Human Qualities, the Italian Affiliate of RHR International, is developing a study on leaders’ integration topic at the Italian level in order to test previous findings and bring specific and original insights related with the cultural domain.
Method and Tools
Like in the original RHR research, Decathlon’s study will be based on two pieces.
1. First study focused on the success and derailment factors of leaders’integration into new roles.
2. Second study specifically focused on the different topics at the various stages of the process of integration.
The Tools are:
ß Qualitative Structured Interview.
ß Cognitive Style Inventory.
In the Italian research is considered advisable to test the style against the different manners of being successful and unsuccessful: at this purpose the Kirton Adaption-Innovation Inventory will be part of the protocol.
ß Short version of the SOQ (Situational Outlook Questionnaire) exploring climate impact on executive integration into new roles. The assumption is that climate is a strategic lever for integration both at the team level and at the organization level.
Sample
The first Italian research will be carried out with approximately 120 people. Basically, the composition of this sample will be made of CEO, Top line managers and HR managers. The sample will enclose leaders of different companies who have been promoted internally or hired form the external.
Differently from the original research of RHR, Decathlon’s sample will take into account two variables:
1) Sex (male/female)
2) Family business

Second study:
Presumably within Spring 2008
Feedback and Follow-up
The findings of the first study will be shared with participants in one of the following ways:

Seminar
Leaders who have taken part at the first study may be possibly involved in the second study.
